The Benefit Exists. Partners Aren’t Using It.

Most Am Law firms have a coaching benefit by now: a panel, a stipend, an arrangement with a provider. Most talent teams can name the same two problems. Uptake at partner level is low, and the coaches who work well with associates don’t always land with a partner who has practiced for twenty years.

Partners are a specific audience. They are skeptical of development programming and protective of their time. If a coach needs the context explained first, the partner takes one call and doesn’t book another.

Tara practiced in the tax group at Arnold & Porter. She holds a masters in applied psychology from Penn, trained in leadership and performance coaching at Brown, and is an ICF-accredited coach. Practically, that means a referral your partners will take seriously and a first session that starts from the problem.

How Firms Bring Cultivate In

Roughly in order of how most engagements begin.

Lightest touch

A Coach on Your Panel

Added to your existing roster so your talent team can refer partners directly. No program to build and no committee approval needed. The usual starting point when a specific partner needs a coach.

Targeted

Coach for a Defined Group

Designated coach for a defined group: the new partner class, the women partners, practice group leaders. Consistent approach across the group, and one point of contact for your team.

Structural

A Facilitated Forum

A peer forum running alongside individual coaching, with your own partners in the room. Ten months, monthly sessions. This is the in-firm version of Meridian, with its first cohort in 2027.

What Firms Ask For

Most requested

  • Partner-level coaching, where existing panels are often thin
  • Coaching for women lawyers on client relationships and firm leadership
  • A coach for partners who have declined coaching before
  • Support for a new partner class in its first two years
  • Practice group leaders promoted without a playbook

Not what Cultivate does

  • Associate-level or summer program development
  • Outplacement or career transition coaching
  • Clinical or mental health treatment, which is a separate discipline
  • Performance management documentation on the firm’s behalf

If the shortest path is a single referral for one partner, that is a short conversation rather than a procurement exercise.

The Practical Answers

Engagement length
6 to 12 months per partner
Cadence
Every 2 to 3 weeks, virtual
Billing
Firm terms, MSA, or direct
Reporting
Agreed in writing up front

On confidentiality, since partners will ask first

Reporting boundaries are set in writing before the first session, and are normally limited to whether sessions occurred and whether the development goals set at the start were met. Session content is not reported to the firm.

Settling that in advance is what makes the referral easy to make, because it is the first thing the partner will ask.

Common Questions

We already have a coaching panel. Why add another coach?

Usually because of a gap rather than a shortage. The most common gap is partner-level coaching, and specifically coaching for women lawyers on client relationships and firm leadership. Firms often find their existing panel is stronger on associate development than on partner work.

The second is credibility with a skeptical population. Partners who have declined coaching before will sometimes take a call with a former Arnold & Porter attorney when they wouldn’t take one with a coach from outside the profession.

How does Cultivate slot into an existing program?

Three ways, in rough order of how firms usually start. As a panel coach your talent team can refer partners to. As the designated coach for a specific population, such as the new partner class or the women partners. Or as a facilitated cohort running alongside the individual coaching, which is what the in-firm version of Meridian is built for, with its first cohort in 2027.

What is the referral process?

Whatever fits the one you already have. Most firms send a short introduction, the partner books a chemistry call directly, and if it works the engagement is set up under your standard terms. If the fit isn’t there after that call, Tara will say so and suggest a different name rather than proceed.

What gets reported back to the firm?

Agreed in writing before the first session, and normally limited to whether sessions occurred and whether the development goals set at the start were met. Session content is not reported. Partners will ask about this in the first conversation, so having the answer settled in advance makes the referral much easier to make.

How do you handle billing and engagement paperwork?

Either through the firm on your standard vendor terms, or directly with the partner where the firm provides a stipend or reimbursement. Both are common. Cultivate can work within a master services agreement if you have one.

Can you take more than one partner from the same firm?

Yes, for individual coaching. There is no conflict in coaching several partners at the same firm, and it is common. The one place it matters is the cross-firm Meridian forum, where no two partners in a cohort come from the same firm by design.

What is the typical engagement length and capacity?

Six to twelve months per partner, meeting every two to three weeks. Capacity is limited, so for a partner class or a cohort it is worth flagging timing a quarter or two ahead.
